Elles proposent des formations au leadership, du mentorat et des programmes de sensibilisation aux pr\u00e9jug\u00e9s. Pourtant, malgr\u00e9 toutes ces initiatives, les chiffres n&rsquo;\u00e9voluent gu\u00e8re. Si ces approches fonctionnaient, nous ne constaterions pas les m\u00eames \u00e9carts ann\u00e9e apr\u00e8s ann\u00e9e.<br>Le probl\u00e8me n&rsquo;est pas un manque de comp\u00e9tences ou d&rsquo;ambition. Il provient d&rsquo;un environnement qui, bien que souvent inconscient de ses propres m\u00e9canismes, continue de favoriser les mod\u00e8les de progression masculins.    <\/p>\n\n<p> <\/p>\n\n<p> <\/p>\n\n<h3 class=\"wp-block-heading has-text-align-center\">Tant que l&rsquo;on demandera aux femmes [et aux autres minorit\u00e9s]<br>de s&rsquo;adapter aux r\u00e8gles existantes plut\u00f4t que de changer les r\u00e8gles elles-m\u00eames,<br>Rien ne changera en profondeur.\n\n<p> <\/p>\n\n<p> <\/p>\n\n<p>C&rsquo;est pourquoi il est temps de proposer une autre approche, non plus bas\u00e9e sur la sensibilisation ou le coaching individuel, mais sur une transformation structurelle des m\u00e9thodes de s\u00e9lection, de promotion et de leadership<br>Plut\u00f4t que d&rsquo;attendre que les femmes postulent quand elles ne le font pas, pourquoi ne pas inverser la logique ?<\/p>\n\n<figure class=\"wp-block-image aligncenter size-full\"><\/figure>\n\n<p> <\/p>\n\n<p><strong>Imaginez un syst\u00e8me o\u00f9 l&rsquo;initiative ne repose plus sur les individus mais sur l&rsquo;organisation elle-m\u00eame.  <\/strong>Un programme dans lequel toute personne ayant atteint un certain niveau de performance et d&rsquo;anciennet\u00e9 est automatiquement consid\u00e9r\u00e9e pour une promotion. Fini l&rsquo;autocensure et les discussions sur les raisons pour lesquelles les femmes ne se manifestent pas. La responsabilit\u00e9 ne leur incombe plus. C&rsquo;est la responsabilit\u00e9 de l&rsquo;entreprise   <\/p>\n\n<p> <\/p>\n\n<p>La promotion est souvent bas\u00e9e sur un parcours lin\u00e9aire, des exp\u00e9riences pr\u00e9visibles et une visibilit\u00e9 bien orchestr\u00e9e. <strong>Et si l&rsquo;on \u00e9valuait avant tout la capacit\u00e9 \u00e0 prendre des d\u00e9cisions strat\u00e9giques, \u00e0 g\u00e9rer une crise et \u00e0 mener une \u00e9quipe <\/strong>vers un objectif ambitieux ? <\/p>\n\n<p> <\/p>\n\n<h3 class=\"wp-block-heading has-text-align-center\">Changer les crit\u00e8res de s\u00e9lection signifie \u00e9galement transformer.<br>ce que nous consid\u00e9rons comme un \u00ab\u00a0bon\u00a0\u00bb candidat.<\/h3>\n\n<p> <\/p>\n\n<p>Plut\u00f4t que de s\u00e9lectionner les candidats sur la base de leur CV, l&rsquo;introduction d&rsquo;un passage obligatoire par des<strong> jeux de r\u00f4le<\/strong> anonymes permettrait d&rsquo;identifier les vrais talents, y compris ceux qui, jusqu&rsquo;\u00e0 pr\u00e9sent, sont rest\u00e9s en marge des circuits de promotion traditionnels.<\/p>\n\n<p><br><strong>Et si la question n&rsquo;\u00e9tait pas seulement de promouvoir davantage de femmes, mais de repenser ce que signifie le leadership ?<\/strong>  Dans de nombreuses organisations, les d\u00e9cisions cl\u00e9s sont prises dans des cercles restreints, souvent avec les m\u00eames profils et modes de fonctionnement. Tant que cette dynamique persiste, les talents sous-repr\u00e9sent\u00e9s restent en marge des opportunit\u00e9s strat\u00e9giques. Nous devons cr\u00e9er des espaces o\u00f9 la diversit\u00e9 des genres ne soit pas une contrainte mais un levier de performance.  <\/p>\n\n<p><br>Obliger les dirigeants \u00e0 justifier chaque nomination, mesurer la proportion de femmes dans les projets de premier plan, veiller \u00e0 ce que chaque comit\u00e9 de direction comprenne une <strong>diversit\u00e9 d&rsquo;exp\u00e9riences <\/strong>&#8211; tout cela n\u00e9cessite une r\u00e9flexion qui va au-del\u00e0 de la simple bonne volont\u00e9<\/p>\n\n<p> <\/p>\n\n<h3 class=\"wp-block-heading has-text-align-center\"><br>Loin d&rsquo;un \u00e9ni\u00e8me programme de mentorat, <br>l&rsquo;id\u00e9e est de mettre en place un parrainage programmatique, <br>o\u00f9 chaque cadre s&rsquo;engage personnellement <br>\u00e0 promouvoir un ou plusieurs talents sous-repr\u00e9sent\u00e9s.<\/h3>\n\n<p> <\/p>\n\n<p><br>Il ne suffit plus d&rsquo;encourager ou de conseiller. Il faut int\u00e9grer ces talents dans les discussions strat\u00e9giques, leur donner la parole dans les r\u00e9unions d\u00e9cisives et leur confier des responsabilit\u00e9s qui les exposent \u00e0 la prise de d\u00e9cision. Ce n&rsquo;est plus une option, c&rsquo;est une responsabilit\u00e9 mesurable.  <\/p>\n\n<p> <\/p>\n\n<figure class=\"wp-block-image aligncenter size-full is-resized\"><\/figure>\n\n<p> <\/p>\n\n<p><strong>Parce que le pouvoir r\u00e9side \u00e9galement dans la mani\u00e8re dont les d\u00e9cisions sont prises au quotidien<\/strong>, il est essentiel de transformer la dynamique des r\u00e9unions. Qui parle ? Qui d\u00e9cide ? Ce sont souvent les m\u00eames voix qui monopolisent la parole, renfor\u00e7ant l&rsquo;impression que certains profils incarnent naturellement l&rsquo;autorit\u00e9 et la l\u00e9gitimit\u00e9.   <\/p>\n\n<p> <\/p>\n\n<p>Elles appellent une refonte imm\u00e9diate de nos m\u00e9thodes de s\u00e9lection et de gouvernance. Le changement ne viendra pas d&rsquo;une prise de conscience progressive mais d&rsquo;une d\u00e9cision ferme de structurer une organisation o\u00f9 la diversit\u00e9 ne se d\u00e9cr\u00e8te pas mais s&rsquo;impose naturellement parce qu&rsquo;elle est enfin devenue la norme. <\/p>\n\n<h3 class=\"wp-block-heading has-text-align-center\"><br><strong>Redistribuer la parole, introduire des r\u00e8gles qui \u00e9quilibrent les contributions, <\/strong><br><strong>modifie non seulement la perception du leadership, mais aussi la confiance des talents sous-repr\u00e9sent\u00e9s dans leur capacit\u00e9 \u00e0 influencer les d\u00e9cisions.<\/strong><\/h3>\n\n<p> <\/p>\n\n<p class=\"has-text-align-left\">Ces transformations ne n\u00e9cessitent ni patience ni prise de conscience.
